1. Which performance management software should you choose?
Most performance tools assume you already have a competency framework. Most scaling companies do not. That single gap decides more buying outcomes than any feature list.
If you have values on a slide but no written expectations per level, you need a tool that builds the framework with you. If you already have a mature framework, a mature HR team, and budget, the established platforms are excellent. If what you actually need is payroll, records, or global hiring, you are buying a different category altogether.

2. Which category of performance software are you buying?
The twelve products in this guide fall into three groups. Comparing across groups on features alone leads to bad decisions, because they solve different problems.

The practical takeaway. Most scaling companies end up running one system of record and one performance tool. So the question for Personio, Zoho, Employment Hero, Darwinbox, and Deel customers is usually not "switch or stay." It is "is the built-in performance module enough, or do we add a specialist?" 3. What seven questions decide your shortlist?
Run every vendor through these before you book a demo. They cut the field faster than a 60-row feature checklist.
1. Do you have a competency framework today?
Be strict with yourself. "We have values" is not a framework. A framework says what good looks like at each level, for individual contributors and managers, in behaviours a reviewer can score.
Most platforms are bring-your-own-framework. Lattice expects your job architecture. Culture Amp and Personio offer template libraries. The traditional alternative is an HR consultancy, which typically costs tens of thousands and takes three to six months. Sageo generates the framework from your values and levels, then a human edits and approves it. Leapsome offers AI-assisted framework modules.
2. How fast do you need the first review cycle?
Reported implementation timelines vary by an order of magnitude: about an hour for Sageo to reach a first framework, 2 to 6 weeks for Leapsome and Culture Amp, 4 to 12 weeks for Lattice, about 2 months for Betterworks, about 3 months for Personio, and 2 to 6 months for Darwinbox.
3. What will it cost at your headcount, all in?
List prices hide three things: annual minimums, add-ons, and implementation fees. Lattice has a $4,000 annual floor. Culture Amp's is about $4,500. Betterworks charges $25,000 to $50,000 to implement. Personio charges $1,000 to $5,000 in setup. Section 4 models real year-one cost.
4. Are you exposed to EU regulation?
The EU AI Act classes AI used in employment and worker management as high-risk, which brings obligations for human oversight, transparency, and logging. The EU Pay Transparency Directive requires objective, gender-neutral criteria for pay and progression, with member states transposing it from June 2026 and reporting following from 2027. If you employ people in the EU, ask every vendor: can AI change a rating without a human? Is every change logged? Is employee data sent to an LLM in identifiable form?
5. What is your system of record?
If you run Workday or SAP, Betterworks and Lattice have the deepest two-way sync. If you run Personio, Zoho, or Employment Hero, check what their built-in performance module actually does before paying twice. Sageo imports people by CSV on its standard plan; custom integrations and SSO are on its Enterprise plan.
6. Do you need engagement surveys and comp planning in the same tool?
Sageo does not do engagement surveys or compensation planning. If those must live in the same product, look at Lattice, 15Five, Leapsome, or Culture Amp.
7. Will your managers actually use it?
The best-designed review cycle fails if managers skip it. Look at the cadence each tool builds: weekly check-ins (15Five), monthly 1:1s with shared written records (Sageo), messaging-native nudges (Peoplebox), or flow-of-work plug-ins (Betterworks). Pick the rhythm your managers will keep, not the most ambitious one.
4. How much does performance management software cost?
Like-for-like comparison: the modules needed to cover competency frameworks or career tracks, 360 reviews, calibration, goals, 1:1s, and development plans. Annual list prices before negotiation. Sageo is priced in euros; we show dollar equivalents at roughly €1 = $1.17.
How to read this table
Sageo is the lowest-cost specialist at both sizes, and the only one where every module is in the base price. Zoho People is cheaper still, but it is an HRIS with a basic appraisal module, not a like-for-like product.
The gap widens as you grow. At 200 people, the difference between Sageo and a fully configured Lattice or Peoplebox is roughly $24,000 to $29,000 a year. That is before comp or engagement add-ons, which Sageo does not offer.
