## 1. Which performance review software should you choose?

Every product in this guide can run a review cycle. Very few can tell you, with evidence, that a "4" in engineering means the same as a "4" in sales. That is the real test of review software.

Three things separate strong review modules from weak ones: what people are rated against, how ratings get calibrated and logged, and what the AI is allowed to touch. Cycle scheduling and 360 forms are table stakes now. Criteria, calibration, and governance are not.

## 2. What counts as a performance review?

A review is not a form. It is a seven-step process, and software can be strong at some steps and weak at others. We assessed every product against the same seven steps.

## 3. What seven questions decide your shortlist?

Ask every vendor these. They expose the difference between a review form and a review system.

### 1. What exactly are people rated against?

Most tools give you a template library and a blank competency editor. Someone still has to write level-by-level expectations. Sageo generates them from your values and levels, then weights competencies per framework plus one company-wide culture weight. Leapsome, Small Improvements, and Workday let you load or build frameworks. BambooHR defaults to four simple questions.

### 2. Who can give input, and how is it controlled?

Self, manager, peer, and upward are standard. Differences show up in peer nomination (15Five, Rippling, and Reflektive route nominations to managers for approval), external reviewers (Leapsome, PerformYard, Engagedly, Teamflect), and ordering rules (Small Improvements can hide the self-review until the manager drafts theirs).

### 3. What does the AI do, and what is it forbidden to do?

Nearly everyone drafts or summarises now. The better question is what the AI cannot touch. 15Five's AI is barred from selecting ratings. Leapsome makes no automated score changes. Betterworks does not use AI to automate scoring and lets admins switch AI off by region. Sageo treats every AI output as a draft a person must approve, and de-identifies employee names before data reaches the AI.

### 4. How is calibration run and recorded?

Look for distribution views, the ability to adjust before results release, and a log of every change. Sageo requires a logged reason for every score change and keeps an immutable trail. Workday and Betterworks keep audit trails. 15Five logs calibration changes. Several HRIS modules offer no structured calibration at all.

### 5. When do employees see results?

If employees see scores before calibration, you will spend the next month explaining changes. Sageo, 15Five, and Leapsome hold results until calibration closes. Small Improvements and HiBob let admins control what the employee sees and when.

### 6. Can cycles follow the employee lifecycle?

Probation, promotion, and manager-change reviews matter once you hire steadily. Rippling, Teamflect, Engagedly, 15Five, and Leapsome trigger these automatically. Sageo runs cycles on a set cadence: monthly, quarterly, or semi-annually.

### 7. What do you have to buy to get reviews?

Some vendors sell reviews alone. Others require a core HRIS first (HiBob, Rippling, Workday), a bundle (ClearCompany), or a high platform minimum (Reflektive's is reported at $90,000 a year). Section 4 shows what that means in money.

## 4. How much does performance review software cost?

**How to read this table**

Sageo is €6 per seat with calibration, frameworks, and development plans included. Small Improvements and Leapsome can be cheaper at the entry level, but calibration sits on higher tiers or modules.

HRIS-based review modules look cheap per module but require the core platform first, so the real price is the HRIS plus the review add-on.
